Start with the work

What should you settle before you hire?

Buying coverage for a vacant shift and building your own per diem pool solve different problems. Shift coverage answers, “Who can work Tuesday?” A pool answers, “Which approved people can our scheduler call when census, leave, or call-outs change?” We recruit permanent per diem hires into your own pool.

You choose the roles, availability expectations, onboarding sequence, and scheduling rules. Your team employs the person, completes credentialing, and decides when to offer work.

A shift-by-shift purchase can be useful when an immediate absence leaves no time for recruitment. It does not create a known group of workers who learn your documentation, handoff practices, escalation routes, and local scheduling process. Repeatedly solving the next open shift can also conceal a recurring coverage pattern.

A per diem pool needs a defined operating plan before you open a search. Decide which work patterns merit pool hiring, who approves additions, how often schedulers contact pool members, and what response time is realistic. Ask department leaders whether the work is predictable enough for a recurring pool role, rather than an occasional emergency purchase.

Ask for evidence

What should you check before an offer?

**Availability pattern.** Ask, “Which days, shifts, and notice windows can you reliably accept during the next several months?” A useful answer names workable patterns and limits, not broad availability without examples. **Reason for per diem work.** Ask, “Why does a pool position fit your current work plans?”

  • Listen for a practical reason, such as another role, study, family schedule, or a planned transition. Then test whether that plan matches your call pattern.
  • **Commitment to local onboarding.** Ask, “What would you need to learn before taking an independent assignment here?” Strong answers mention orientation, records access, local policies, equipment, handoff contacts, and role-specific training.
  • **Schedule communication.** Ask, “Tell us about a time your available hours changed. When did you tell the scheduler, and what did you do?” Look for early notice and direct communication, not a vague promise to be responsive.
  • **Credentials and work history.** For roles that require a license, ask for the current license details and confirm any claimed certification.
  • **Return-to-work readiness.** Ask, “What was your most recent regular assignment, and which duties did you perform without supervision?” The answer should identify current work, not only a title or an old position.
Different backgrounds, different fit

Where does relevant experience come from?

The strongest pool candidates often come from clinicians or support professionals seeking controlled supplemental hours, people returning after a planned break, and workers reducing a full-time schedule. Some want a long-term connection to one employer while keeping flexibility. Others are relocating or changing their weekly commitments.

A good source pool is not automatically a good hire. Someone may have relevant experience yet be unable to meet your notice window or onboarding schedule. We discuss the actual work pattern before presenting a candidate.

Avoid these

Which hiring mistakes should you avoid?

Do not treat every open shift as proof that you need another pool member. Review the dates, departments, and reasons for openings before setting a hiring target. Do not promise broad flexibility while leaving minimum availability, cancellation expectations, and contact methods unstated. Candidates need a clear picture before they accept.

Do not skip orientation because the candidate has performed similar work elsewhere. Familiar duties do not supply your local contacts, documentation process, or escalation steps.

Put it to work

What are the next steps?

Tell us the departments, duties, license or certification needs, shift patterns, expected notice, onboarding path, and who makes scheduling decisions. We discuss work history, current credentials, availability, reason for per diem work, and fit with your pool rules. Interview candidates about availability, recent duties, and orientation needs.

When should we build a PRN pool instead of seeking coverage for single open shifts?

Build a pool when the same departments or shift windows reopen often enough to justify onboarding people into your workforce. Seek single-shift coverage when the need is isolated or too immediate for your normal hiring process. Review several months of openings before treating a short disruption as a standing pool need.

Can one per diem pool cover several departments?

It can, if the duties, orientation, and credentialing path support that arrangement. Do not assume a person cleared for one department can work independently in another. Define which assignments are available, what extra training applies, and who approves cross-department scheduling.

How should we set availability expectations for pool hires?

State the shifts you most often need, the notice you can usually provide, and how candidates report changes. Avoid asking for unlimited availability unless your scheduling process can offer meaningful work in return. During interviews, compare each person’s real schedule with your recurring gaps.

What do you screen before presenting a per diem candidate?

We ask about current work, relevant duties, schedule limits, reason for seeking per diem work, and communication with schedulers. We also review credentials and work history. Your team still conducts its own credentialing, role assessment, and onboarding decisions.

Can we use this search if we may need temporary contract coverage first?

Yes, discuss the immediate situation with us. We arrange locum tenens, travel and contract coverage on request. Credentialing, licensing and malpractice coverage are confirmed per engagement before anyone starts. Credentialing, licensing and malpractice coverage are confirmed per engagement before anyone starts. Per diem placement remains a hire into your own pool, not the purchase of individual shifts.

How can Healthcare Headhunters help with this hire?

Send us the role, where the person will work and what needs to change with this hire. We will ask about the work, not just the title. Share any license or schedule limits that could rule someone out before we begin the search.

If recurring gaps are pushing your team into repeated shift-by-shift decisions, tell us what work recurs and when. We can help you recruit people for a pool your organization manages.

What are the fee and payment terms?

No upfront fee. You pay only if you hire. The signed agreement sets the fee and when it is due, along with the placement terms. We agree those terms before the search starts and before any candidate introductions. Temporary or contract coverage is a separate arrangement.

How long will it take to see a short list?

That depends on the job, schedule, available people, and what your employer can offer. We discuss those constraints before outreach and update you as candidates respond. We do not promise a fixed shortlist date. We check the job brief before arranging interviews. Tell us which parts of the role you can change.

What if a candidate receives a counteroffer?

We ask why the person wants to move and discuss competing decisions before an offer. A counteroffer can still change their choice. Keep the duties and offer clear rather than assuming more money settles every concern. Tell us early if parts of your offer cannot change, so the candidate hears it from us first.

What are the replacement terms?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement. Ask us to walk through those terms before you sign, so you know how a replacement would work for your opening and who would start it.

What do we not do in a standard permanent search?

We do not bill standard contingency search by the hour or simply repost your job. Temporary coverage is a separate arrangement. Any retainer or different engagement must be agreed, not assumed. Tell us early if you need coverage while the permanent search runs.
