What an open seat really costs

What does an open seat cost you every week?

An open role costs you more than the recruiting fee. Someone covers the work, waits for care, or stops a service. We ask what is falling behind and who is carrying it. Use your own figures to compare the cost of waiting with the cost of hiring.

01

The seat is costing you every week.

Overtime, diverted patients, a stretched team and a schedule held together by favors.

02

The posting brought the wrong people.

Applicants arrive, but the person who has done this exact work is employed and not looking.

03

You are the one chasing.

Screening calls, no-shows and follow-ups land on the desk of someone with a facility to run.

The work behind the title

What does this hire really come down to?

We help you recruit for the work between direct care and department leadership. This person may review documentation, coach clinicians, coordinate case discussions, and cover leadership duties during the director’s absence. Before searching, we separate those duties from independent treatment, formal clinical supervision, and decisions reserved for your director.

A strong clinician is not automatically ready to supervise colleagues. A useful answer describes reviewing examples, discussing the missing information, agreeing on corrections, and checking subsequent work. It should distinguish coaching from disciplinary action.

If the director is unavailable during a staffing gap or urgent clinical concern, who can change assignments or escalate the issue? Candidates should explain where they would act, whom they would contact, and how they would document the decision.

Screening

What do we check before you see anyone?

Clinical credentials: What active license supports the assigned clinical duties, and are there restrictions? We screen the candidate’s reported credentials and work history. You verify the license and complete your own credentialing and clinical assessment for the actual position. Supervision authority: Have you provided administrative oversight, clinical supervision toward licensure, or both?

  • Ask for the disciplines supervised and the applicable supervisor approval. Experience conducting staff meetings does not establish eligibility to supervise another clinician’s practice or licensure hours.
  • Documentation review: How would you address a treatment plan that lacks a clear connection to the assessment? Look for specific review criteria, direct feedback, a correction process, and follow-up. Ask how the candidate handles disagreement without rewriting every clinician’s work.
  • Clinical escalation: If a clinician raises an immediate safety concern while the director is absent, what would you do? Look for reference to your escalation procedures, appropriate licensed decision-makers, clear communication, and documentation rather than unsupported claims of personal authority.
  • Staff coaching: Describe how you would handle conflicting accounts from two clinicians about a case handoff. A useful answer separates facts from assumptions, reviews the record, hears both accounts, and establishes who owns the next action.
  • Daily workload: How have you balanced assigned clinical appointments with staff consultations and leadership coverage? Ask what could be rescheduled, what needed immediate attention, and what was escalated. Compare that answer with the protected leadership time you can actually provide.
Sourcing

Where do we find them, and why would they move?

We can search among behavioral health programs, outpatient mental health clinics, inpatient psychiatric services, residential treatment programs, and community agencies. Relevant backgrounds depend on your setting. A candidate accustomed to scheduled outpatient care may need closer assessment for a role involving continuous staffing and frequent handoffs.

Potential candidates include licensed clinicians with documented supervision duties and existing assistant clinical leaders. Some may consider a move for clearer authority, more protected supervision time, or a different service model. We ask about those motivations rather than assuming a title change will resolve an unsustainable workload.

Avoid these

Which mistakes stall the search?

A common mistake is advertising leadership responsibility while leaving the full clinical schedule unchanged. State the expected appointment load and the time available for supervision, record review, and director coverage. Another is treating all supervisory experience as equivalent. Separate employee management from clinical supervision, and verify any approval needed for the disciplines and licensure pathways involved.

03

Leaving escalation boundaries unwritten. Explain who handles safety concerns, staffing changes, complaints, and performance decisions when the clinical director cannot respond.

Role-specific search plan

How would we run the search for this opening?

We review your services, reporting line, clinical duties, supervision scope, and director coverage expectations. We ask candidates about documentation corrections, staff coaching, handoffs, and decisions made within delegated authority. You assess shortlisted candidates using an incomplete assessment, a disputed case handoff, and a staffing gap during the director’s absence.

01

Define the assignment

You identify the license needed for assigned practice and any supervisor approval. We also clarify whether the assistant will retain a caseload.

02

Screen against the work

We compare their answers with your setting and flag questions for your interviews. Your team assesses clinical judgment and confirms credential eligibility.

03

Complete the hiring decision

Compare how each candidate gives corrective feedback, assigns follow-up, and distinguishes delegated decisions from those needing approval. Confirm reporting boundaries before making an offer. No upfront fee. You pay only if you hire. We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

Questions

Should outpatient experience qualify someone for inpatient leadership?

Experience overseeing scheduled outpatient appointments does not establish readiness to oversee inpatient teams across shifts. Ask about shift handoffs, continuous staffing, and escalation experience before deciding whether the background fits. Define the assistant’s authority before comparing candidates. Ask how the candidate responds when a therapist repeatedly submits incomplete assessments.

Does this assistant need an independent clinical license?

That depends on the assigned practice and supervision duties. Identify those duties first, then verify the applicable license and any supervision approval.

Can this person keep a treatment caseload?

Yes, if the schedule leaves workable time for leadership duties. Discuss how staff consultations and director coverage affect appointments before setting the caseload.

How should we test documentation coaching?

Present a fictional incomplete assessment and ask for the feedback the candidate would give. Look for specific corrections and a follow-up plan.

What authority should apply during the director’s absence?

Specify which decisions the assistant can make and which need another leader’s approval. Test that boundary with a staffing or clinical escalation scenario.

Next step

What should you send us about this role?

Send us the role, where the person will work and what needs to change with this hire. We will ask about the work, not just the title. Share any license or schedule limits that could rule someone out before we begin the search.

Share your clinical scope, supervision duties, and director coverage expectations. We can help you build a search around those responsibilities.

No upfront fee. You pay only if you hire. We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

How long will it take to see a short list?

That depends on the job, schedule, available people, and what your employer can offer. We discuss those constraints before outreach and update you as candidates respond. We do not promise a fixed shortlist date. We check the job brief before arranging interviews. Tell us which parts of the role you can change.

What if a candidate receives a counteroffer?

We ask why the person wants to move and discuss competing decisions before an offer. A counteroffer can still change their choice. Keep the duties and offer clear rather than assuming more money settles every concern. Tell us early if parts of your offer cannot change, so the candidate hears it from us first.

What are the replacement terms?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement. Ask us to walk through those terms before you sign, so you know how a replacement would work for your opening and who would start it.

What do we not do in a standard permanent search?

We do not bill standard contingency search by the hour or simply repost your job. Temporary coverage is a separate arrangement. Any retainer or different engagement must be agreed, not assumed. Tell us early if you need coverage while the permanent search runs.
