What an open seat really costs

What does an open seat cost you every week?

An open role costs you more than the recruiting fee. Someone covers the work, waits for care, or stops a service. We ask what is falling behind and who is carrying it. Use your own figures to compare the cost of waiting with the cost of hiring.

01

The seat is costing you every week.

Overtime, diverted patients, a stretched team and a schedule held together by favors.

02

The posting brought the wrong people.

Applicants arrive, but the person who has done this exact work is employed and not looking.

03

You are the one chasing.

Screening calls, no-shows and follow-ups land on the desk of someone with a facility to run.

The work behind the title

What does this hire really come down to?

Your director must see where flow stops during a shift, then act on staffing, space, escalation, and follow-up. We recruit permanent nursing leaders who can explain what they owned, what they changed, and how they reviewed the result. Door-to-provider time and leaving-without-being-seen patterns may have different causes.

Test conflict handling through a realistic disagreement. Ask how the candidate would address a charge nurse and physician disputing an assignment or triage decision. Look for fact gathering, a clear decision, documented follow-up, and action if the conduct continues.

Screening

What do we check before you see anyone?

CEN can demonstrate emergency nursing knowledge, but it does not prove director judgment. We ask how candidates keep clinical credibility while managing schedules, incident review, staff coaching, budget discussions, and leadership meetings. If your position calls for an RN license, we screen for an active license.

  • We examine the work behind door-to-provider results. Candidates describe arrival patterns, intake steps, triage coverage, treatment-space decisions, and escalation points during a surge. We ask what changed for staff workload and patients waiting for assessment.
  • Leaving-without-being-seen review needs separate questions. We ask how the candidate identified recurring departure patterns, what staff communication they supported within scope, and how they reviewed departures afterward. They should discuss reassessment, documentation, and practical limits during sustained volume.
  • Trauma designation work continues between survey dates. We ask about drills, documentation review, transfer review, committee participation, education, and survey preparation the candidate directly owned. If their background involves another designation, we identify which duties transfer and which local processes need orientation.
  • Emergency flow depends on registration, laboratory, imaging, pharmacy, security, environmental services, and inpatient units. We ask for a delay outside the ED and the action taken. This separates leaders who report barriers from leaders who bring decision makers together.
  • Staff leadership must be concrete. We ask about attendance gaps, charge nurse performance, corrective action, fatigue concerns, and coverage changes. We also ask when the candidate remained in the department during a surge and when they stepped away to address a recurring cause.
Sourcing

Where do we find them, and why would they move?

We approach ED managers and trauma program managers. ED managers may bring direct responsibility for staffing, charge coverage, patient flow, and nursing supervision. Trauma program managers may bring strong designation and survey knowledge, so we test their authority over daily operations and staff.

Leaders may consider a move for broader authority, a different trauma designation, stronger support from hospital leadership, or a chance to address persistent flow barriers. We discuss the reason early, including whether a counteroffer or a change in current scope could affect the decision.

Avoid these

Which mistakes stall the search?

A common mistake is hiring someone who cannot explain how intake, triage, room assignment, and reassessment change during an arrival surge. Another is treating CEN as proof of director-level leadership without testing staffing choices, physician relationships, and performance follow-up. Ask whether the delay began at registration, triage, room assignment, provider coverage, discharge turnover, or inpatient holds.

03

Selecting trauma survey experience alone when the candidate has not managed daily emergency nursing operations and staff.

Role-specific search plan

How would we run the search for this opening?

Share the trauma designation, reporting line, RN license expectation, coverage model, flow concerns, and relationships needing attention. We review credentials, career moves, management scope, and emergency leadership examples. You meet finalists and complete your own credentialing and clinical assessment. We ask about door-to-provider work, leaving-without-being-seen review, trauma duties, accountability, and cross-department delays.

Questions

Should we list CEN as required for an Emergency Services Director?

That depends on your hiring policy and the role scope. CEN can add emergency nursing credibility, but it does not replace evidence of staff leadership, flow decisions, or trauma responsibility. We can screen for it as preferred or required. A credible director can describe the information available during the shift and the decision they made next.

How do you assess throughput experience beyond one metric?

We ask candidates to walk through the work behind door-to-provider and leaving-without-being-seen results. They should describe arrival patterns, bottlenecks, staffing choices, escalation actions, and later review. This helps distinguish direct leadership from receiving a dashboard report.

What if a finalist comes from a different trauma designation?

A different designation does not automatically rule out a strong candidate. We compare their direct work with your documentation, review, education, and survey duties. Your team decides what transfers and what orientation may be needed.

Can you recruit an ED Director or ED Nurse Manager instead?

Yes: titles can overlap, but authority often differs. An ED Director may hold broader budget and hospital relationship responsibility. An ED Nurse Manager may spend more time on daily staffing, charge coverage, and unit supervision.

Do you offer temporary emergency leadership coverage?

We arrange locum tenens, travel and contract coverage on request. Credentialing, licensing and malpractice coverage are confirmed per engagement before anyone starts. Per diem placement means placement into your own pool, not filling individual shifts.

Next step

What should you send us about this role?

Send us the role, where the person will work and what needs to change with this hire. We will ask about the work, not just the title. Share any license or schedule limits that could rule someone out before we begin the search.

Tell us where flow breaks down, what trauma duties apply, and what authority the role holds. We will build the permanent search around the decisions your next leader must make.

No upfront fee. You pay only if you hire. We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

OR Manager (Surgical Services Manager) · ED Nurse Manager

How long will it take to see a short list?

That depends on the job, schedule, available people, and what your employer can offer. We discuss those constraints before outreach and update you as candidates respond. We do not promise a fixed shortlist date. We check the job brief before arranging interviews. Tell us which parts of the role you can change.

What if a candidate receives a counteroffer?

We ask why the person wants to move and discuss competing decisions before an offer. A counteroffer can still change their choice. Keep the duties and offer clear rather than assuming more money settles every concern. Tell us early if parts of your offer cannot change, so the candidate hears it from us first.

What are the replacement terms?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement. Ask us to walk through those terms before you sign, so you know how a replacement would work for your opening and who would start it.

What do we not do in a standard permanent search?

We do not bill standard contingency search by the hour or simply repost your job. Temporary coverage is a separate arrangement. Any retainer or different engagement must be agreed, not assumed. Tell us early if you need coverage while the permanent search runs.
