What an open seat really costs

What does an open seat cost you every week?

An open role costs you more than the recruiting fee. Someone covers the work, waits for care, or stops a service. We ask what is falling behind and who is carrying it. Use your own figures to compare the cost of waiting with the cost of hiring.

01

The seat is costing you every week.

Overtime, diverted patients, a stretched team and a schedule held together by favors.

02

The posting brought the wrong people.

Applicants arrive, but the person who has done this exact work is employed and not looking.

03

You are the one chasing.

Screening calls, no-shows and follow-ups land on the desk of someone with a facility to run.

The work behind the title

What does this hire really come down to?

Your DON needs a second nursing leader who can read the schedule, visit units, review records, and address gaps before they grow. We recruit Registered Nurses who have led post-acute nursing teams and can explain what they did when call-offs, incomplete documentation, or survey preparation collided on the same day.

An ADON is not simply the strongest charge nurse. This person must decide who can cover a unit, when to involve the DON, how to follow up on a missed task, and how to document the response. The right hire can hold staff accountable without turning every correction into a confrontation.

Look for judgment that is visible in routine work. Ask how the candidate reviewed infection-control practices, responded to a staffing shortage, and checked whether the corrective action lasted. A candidate who only describes policies may struggle when several units need attention at once.

Screening

What do we check before you see anyone?

We verify an active RN license in the relevant state and review the candidate’s work history. We ask about any disclosed board action or restriction and confirm whether the license supports the duties you assign. We ask for a specific staffing example.

  • If two call-offs occur before a shift, how did the candidate review skills, assignments, overtime, agency use, and resident needs before changing the schedule?
  • We explore infection-control involvement through real decisions. Candidates should explain how they observed practice, reported concerns, educated staff, documented follow-up, and escalated an issue to the DON when needed.
  • We examine MDS and nursing documentation experience. We ask how the candidate identified missing assessment information, worked with the MDS nurse, and returned a record to the responsible nurse for correction.
  • We test supervision skills with a floor-level conflict. For example, if a charge nurse repeatedly avoids a difficult staff conversation, what coaching, observation, and next steps would the ADON use?
  • We discuss readiness for a DON role without assuming every candidate wants that path. We ask what department budgets, survey preparation, staff development, and reporting duties they have handled, and where they still need direction.
Sourcing

Where do we find them, and why would they move?

We recruit from skilled nursing facilities, including unit managers, MDS nurses, and RN supervisors who have already carried leadership duties beyond one assignment. Some want broader department responsibility. Others may be looking for a clearer reporting relationship or room to advance.

Avoid these

Which mistakes stall the search?

A common mistake is choosing the best bedside clinician without asking how they corrected a missed record, managed call-offs, or followed up with a supervisor. Another is treating survey exposure as enough proof of leadership. Ask what the candidate personally owned before, during, and after the survey process.

03

Assuming an ADON candidate wants the DON seat. Confirm whether they seek that progression and what preparation they expect from the role.

Role-specific search plan

How would we run the search for this opening?

We review RN credentials, leadership history, and reasons for moving. You meet candidates who match the agreed scope. We ask what is prompting the search, what schedule the candidate can work, and what would make a new role worth leaving for.

01

Define the working partnership

We ask how your DON divides unit oversight, staffing decisions, infection-control follow-up, MDS coordination, and after-hours responsibility with the ADON.

02

Screen for evidence

Then we use shift-based questions about documentation, staffing changes, coaching, and survey preparation.

03

Introduce and select

You complete your own credentialing and clinical assessment before making a hiring decision.

Questions

What happens if our selected candidate receives a counteroffer?

We discuss the candidate’s reason for considering a move early in the process. If a counteroffer appears, you can compare the full role, reporting structure, schedule, and growth path rather than salary alone. A move can also follow a leadership change, limited advancement, a long commute, or a mismatch over schedule expectations.

Do you recruit only ADONs who are ready to become DONs?

No: some employers want a long-term ADON who strengthens daily oversight. Others want someone developing toward a DON position, and we clarify which path fits your opening.

How do you screen an ADON’s staffing experience?

We ask for examples of building or changing schedules when coverage changed. We also ask who approved decisions, how assignments were reviewed, and what happened after the shift.

Can an MDS nurse be a strong ADON candidate?

An MDS nurse may bring valuable documentation and assessment knowledge. We still test direct staff supervision, infection-control involvement, and comfort making unit-level decisions.

When do we pay a recruitment fee?

No upfront fee. You pay only if you hire a candidate we introduce, under the written agreement that sets the fee and replacement terms for the search.

Next step

What should you send us about this role?

Send us the role, where the person will work and what needs to change with this hire. We will ask about the work, not just the title. Share any license or schedule limits that could rule someone out before we begin the search.

Tell us where your DON needs daily support, and we will begin with the ADON decisions that matter most in your building.

No upfront fee. You pay only if you hire. We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

How long will it take to see a short list?

That depends on the job, schedule, available people, and what your employer can offer. We discuss those constraints before outreach and update you as candidates respond. We do not promise a fixed shortlist date. We check the job brief before arranging interviews. Tell us which parts of the role you can change.

What are the replacement terms?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement. Ask us to walk through those terms before you sign, so you know how a replacement would work for your opening and who would start it.

What do we not do in a standard permanent search?

We do not bill standard contingency search by the hour or simply repost your job. Temporary coverage is a separate arrangement. Any retainer or different engagement must be agreed, not assumed. Tell us early if you need coverage while the permanent search runs.
