What an open seat really costs

What does an open seat cost you every week?

An open role costs you more than the recruiting fee. Someone covers the work, waits for care, or stops a service. We ask what is falling behind and who is carrying it. Use your own figures to compare the cost of waiting with the cost of hiring.

01

The seat is costing you every week.

Overtime, diverted patients, a stretched team and a schedule held together by favors.

02

The posting brought the wrong people.

Applicants arrive, but the person who has done this exact work is employed and not looking.

03

You are the one chasing.

Screening calls, no-shows and follow-ups land on the desk of someone with a facility to run.

The work behind the title

What does this hire really come down to?

A Regional Dental Director sets clinical expectations across locations, reviews records, coaches dentists, and reports recurring concerns to ownership. You need someone who can spend part of the week in practices and part reviewing patterns that a single office may miss.

This hire must decide where a common clinical standard belongs and where a dentist needs room for case-based judgment. Ask how the candidate would compare treatment planning, documentation, informed-consent records, and follow-up practices without turning every office into a copy of another.

A non-producing director can spend more time on oversight, but must still speak credibly about current clinical decisions and earn associate dentists’ trust.

Screening

What do we check before you see anyone?

Active dental license and practice scope. Ask which states the candidate is licensed in, whether the license matches the proposed clinical duties, and how they keep track of renewal dates. Your team completes its own credentialing and confirms what the role may do in each location.

  • Multi-office oversight. Ask for an example of how they planned office visits across a region. Look for a practical method: meeting lead dentists, observing recurring issues, reviewing records, then reporting actions with owners or clinical leaders.
  • Peer review process. Ask what records they sample, who reviews a case, and how they separate a documentation issue from a clinical judgment question. Strong candidates can explain how they document findings and protect a fair review process.
  • Chart audit judgment. Ask how they select charts beyond waiting for complaints. A useful answer may include reviewing treatment plans, radiographs, consent documentation, progress notes, and completed procedures for patterns that warrant follow-up.
  • Coaching a resistant associate. Present a hypothetical disagreement over a restorative case or a new documentation expectation. Ask what the director says first, what evidence they review, and when they involve another clinical leader rather than issuing a broad directive.
  • Producing versus non-producing discipline. Ask how many clinical days they want and what work moves off their schedule during travel, audits, provider meetings, and training. A vague answer often signals that the candidate has not carried regional accountability before.
Sourcing

Where do we find them, and why would they move?

We recruit lead dentists and clinical directors from dental service organizations. These candidates may oversee a smaller group of practices, conduct peer review, or coach associates while maintaining a limited patient schedule. Some move because their current role offers little authority to address repeated chart findings.

Others want a clearer split between patient care, provider development, and regional leadership. We ask what they want to change before presenting their background to you.

Avoid these

Which mistakes stall the search?

A common mistake is hiring a dentist who wants less chairside work but cannot describe a repeatable chart-review and follow-up process. Another is assuming a well-liked internal lead dentist will comfortably audit former peers and address disputed clinical decisions. A producing director may retain chairside credibility but has fewer hours for visits, peer review, and coaching.

03

Leaving the producing schedule undefined, then expecting site visits, audits, coaching, and patient care to fit around it.

Role-specific search plan

How would we run the search for this opening?

Tell us whether the director will produce, how often travel is expected, and who receives audit findings. We screen for license status, work history, multi-office oversight, peer-review experience, and the candidate’s response to a disputed case. Meet finalists with ownership and selected clinical leaders.

01

Set the role split

We use that detail to separate regional leaders from office-based dentists seeking a title change.

02

Review clinical judgment

You complete credentialing and make the final clinical assessment.

03

Interview against real decisions

Use the same hypothetical case, chart pattern, and provider-resistance question so you can compare their reasoning rather than their presentation style.

Questions

How do you assess a candidate’s peer-review experience?

We ask what triggered the review, what records were examined, who participated, and what happened after findings were discussed. We also ask how the candidate handles uncertainty when the concern is documentation rather than a clear clinical error. The producing versus non-producing split changes the candidate pool.

Should this director remain a producing dentist?

That depends on your geography, leadership bench, and the amount of direct oversight you expect. A producing model can work when clinical days, travel, audits, and meetings are stated clearly before the search begins.

Could a counteroffer change a candidate’s authority over chart findings?

A counteroffer may address compensation without changing authority, travel expectations, or the reason the person began speaking with us. We ask early about those factors, so you can judge whether your role solves a real career decision.

Can you recruit for a non-producing regional director?

Yes: we will focus on dentists and clinical directors whose recent work includes regional review, associate coaching, and clinical policy implementation. We will also ask how they stay current when their role includes limited or no patient care.

What are the engagement terms?

No upfront fee. You pay only if you hire.

Next step

What should you send us about this role?

Send us the role, where the person will work and what needs to change with this hire. We will ask about the work, not just the title. Share any license or schedule limits that could rule someone out before we begin the search.

Tell Healthcare Headhunters how your offices are organized, where clinical variation concerns you, and whether this leader will produce. We will begin with candidates whose background fits that working model.

No upfront fee. You pay only if you hire. We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

Lead Dentist / Clinical Director (DSO) · Chief Dental Officer

How long will it take to see a short list?

That depends on the job, schedule, available people, and what your employer can offer. We discuss those constraints before outreach and update you as candidates respond. We do not promise a fixed shortlist date. We check the job brief before arranging interviews. Tell us which parts of the role you can change.

What are the replacement terms?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement. Ask us to walk through those terms before you sign, so you know how a replacement would work for your opening and who would start it.

What do we not do in a standard permanent search?

We do not bill standard contingency search by the hour or simply repost your job. Temporary coverage is a separate arrangement. Any retainer or different engagement must be agreed, not assumed. Tell us early if you need coverage while the permanent search runs.
