What an open seat really costs

What does an open seat cost you every week?

An open role costs you more than the recruiting fee. Someone covers the work, waits for care, or stops a service. We ask what is falling behind and who is carrying it. Use your own figures to compare the cost of waiting with the cost of hiring.

01

The seat is costing you every week.

Overtime, diverted patients, a stretched team and a schedule held together by favors.

02

The posting brought the wrong people.

Applicants arrive, but the person who has done this exact work is employed and not looking.

03

You are the one chasing.

Screening calls, no-shows and follow-ups land on the desk of someone with a facility to run.

The work behind the title

What does this hire really come down to?

We recruit urgent care physicians for permanent positions, starting with what your clinic actually treats. We ask about patient ages, onsite testing, procedure equipment, staffing, and referral options. Those details separate a suitable physician from someone whose recent practice depends on resources you do not have.

An urgent care shift can move from a minor injury to a complaint that needs hospital evaluation. We ask candidates how they handle that change while other patients wait. Useful answers describe reassessment, communication with staff, transfer coordination, and documentation rather than confidence alone.

Your hiring decision also needs to account for the physician’s recent clinical scope. Someone with adult-only experience may need further assessment before treating children. A physician accustomed to onsite imaging may approach your clinic differently if testing is limited. We surface those differences before interviews.

Screening

What do we check before you see anyone?

Active physician license: We screen the license for your state and review disclosed restrictions or disciplinary history. We ask candidates to explain any gaps between licensed practice and their recent work. Recent urgent care scope: What patient ages and complaints did you personally assess?

  • A useful answer distinguishes independent visits from cases routinely referred to another clinician, including pediatric care where relevant.
  • Escalation judgment: If a walk-in patient needs services unavailable onsite, what happens next? Listen for recognition of clinic limits, staff communication, an appropriate handoff, and a documented disposition.
  • Procedure experience: Which procedures have you performed recently, and with what equipment and support? Answers should identify actual recent work, such as wound repair, rather than list procedures learned during training.
  • Shift management: How do you respond when waiting patients, pending test results, and unfinished notes compete for attention? Look for clear staff assignments, patient updates, and follow-through on outstanding results.
  • Clinical handoffs: Who receives an unresolved result or follow-up task when your shift ends? A useful answer names ownership, communication, and documentation, not an assumption that someone will notice.
Sourcing

Where do we find them, and why would they move?

We consider physicians from urgent care clinics, family medicine practices, emergency departments, and outpatient services with comparable walk-in work. Background alone does not establish fit. We compare recent patient mix, procedures, referral patterns, and available support against your clinic’s scope.

We ask what specifically attracts them to your opening. If your position includes weekends, solo coverage, or cross-site work, those details belong in the first conversation.

Avoid these

Which mistakes stall the search?

A common mistake is treating emergency department experience as automatic urgent care fit. Ask how the physician works without hospital-based testing, consultants, or admission pathways onsite. Another is advertising broad procedural work without checking your equipment and staffing. Describe what the physician can actually perform at each site before assessing their interest.

03

Leaving result ownership vague. Establish who reviews delayed results, contacts patients, and covers follow-up when the treating physician is off duty.

Role-specific search plan

How would we run the search for this opening?

We review patient ages, visit types, hours, staffing, testing, and procedures with you. We screen credentials, work history, and fit through specific questions about recent practice. Compare shortlisted physicians using the same clinic-based interview scenarios. We also ask about solo shifts and site rotation.

01

Define the clinical assignment

You identify the license, clinical privileges, and any certifications your organization expects.

02

Screen against actual shifts

You receive the relevant gaps and strengths for interview planning. Your credentialing team verifies eligibility for the clinic’s privileges. Clinical reviewers assess recent wound repair experience, comfort with the accepted pediatric age range, and decisions about referring patients beyond the site’s diagnostic resources.

03

Assess the physician shortlist

Ask each candidate to explain how they would manage an interrupted visit, a delayed laboratory report, and a handoff to the next shift. Have your medical director distinguish skills demonstrated in recent practice from areas needing further review. Discuss weekend availability and willingness to rotate between sites with different equipment. Record unresolved questions before choosing whom to advance, so clinical fit and schedule fit both inform the decision. No upfront fee. You pay only if you hire. We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

Questions

Can we discuss temporary urgent care coverage?

We arrange locum tenens, travel and contract coverage on request. Credentialing, licensing and malpractice coverage are confirmed per engagement before anyone starts. Describe the clinical scope and available support alongside the schedule. A physician may consider moving for a more predictable schedule, different clinical scope, or a location change.

Should we seek family medicine or emergency medicine experience?

Start with your patient ages, common complaints, procedures, and available support. Either background may be relevant, but recent practice matters more than a specialty label when comparing candidates for your assignment.

How should we assess pediatric experience for mixed-age urgent care?

Ask which ages the physician has treated recently and which presentations they routinely referred elsewhere. Your clinical reviewers should assess whether that experience matches the children your clinic accepts.

How do we evaluate a physician for solo coverage?

Describe the staff present, consultation options, and transfer process before asking scenario questions. Look for clear decisions about when to seek help and how to communicate while other patients await assessment.

Should a certificate be mandatory for our urgent care opening?

Separate the physician license from certifications your organization expects or prefers. Discuss each certificate with your credentialing team rather than presenting every preference as a universal legal mandate.

Next step

What should you send us about this role?

Send us the role, where the person will work and what needs to change with this hire. We will ask about the work, not just the title. Share any license or schedule limits that could rule someone out before we begin the search.

Share your clinic’s patient mix, staffing model, and physician opening with Healthcare Headhunters. We can help you turn those details into a focused search.

How long will it take to see a short list?

That depends on the job, schedule, available people, and what your employer can offer. We discuss those constraints before outreach and update you as candidates respond. We do not promise a fixed shortlist date. We check the job brief before arranging interviews. Tell us which parts of the role you can change.

What if a candidate receives a counteroffer?

We ask why the person wants to move and discuss competing decisions before an offer. A counteroffer can still change their choice. Keep the duties and offer clear rather than assuming more money settles every concern. Tell us early if parts of your offer cannot change, so the candidate hears it from us first.

What are the replacement terms?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement. Ask us to walk through those terms before you sign, so you know how a replacement would work for your opening and who would start it.

What do we not do in a standard permanent search?

We do not bill standard contingency search by the hour or simply repost your job. Temporary coverage is a separate arrangement. Any retainer or different engagement must be agreed, not assumed. Tell us early if you need coverage while the permanent search runs.
