The work behind the title

What does this hire really come down to?

A Chief Medical Officer works between the medical staff, senior leadership, and governance bodies. You need a physician who can chair difficult discussions, review quality results, and make a clear case for action when physicians disagree. Clinical stature matters, but it does not prove executive judgment.

Ask how the candidate handled a department chair who challenged a peer review finding, or a committee that rejected a proposed safety standard.

During interviews, ask for an example of linking a quality measure to staffing, service-line, or physician practice decisions.

Screening

What do we check before you see anyone?

Confirm current board certification and ask about the advanced executive degree or credential listed on the résumé, such as an MMM, MBA, MHA, or CPE. We also ask whether the physician holds, or can obtain, the license your state and role scope call for.

  • Review medical staff leadership in detail. We ask which committees the candidate chaired, how credentialing and privileging decisions moved through those groups, and where the candidate had voting authority versus advisory input.
  • Test peer review judgment with a specific scenario. Ask how the physician separated a clinical concern from interpersonal conflict, protected due process, and communicated the outcome to involved leaders.
  • Request quality and safety results with enough context to assess them. We ask what measure changed, what intervention the candidate sponsored, how physicians participated, and whether another operational change influenced the result.
  • Discuss CMS and Joint Commission medical staff accountability in relation to actual committee work. The employer completes its own legal, regulatory, and clinical assessment; we screen for relevant work history and the candidate's ability to explain it clearly.
  • Ask how the candidate used quality data in financial discussions. The useful answer identifies a decision, such as changing a care process or service offering, rather than claiming that data alone produced savings.

These are recruiting discussions about experience and stated credentials, not a substitute for clinical assessment. Your organization completes formal credentialing, license and privilege checks, and the hiring decision.

Sourcing

Where do we find them, and why would they move?

Our outreach focuses on physician executives from Vice President of Medical Affairs roles, Associate CMO posts, department chair positions, and medical director jobs in large physician groups. These source pools contain physicians who have already worked beyond a single specialty department and reported to senior leaders or governing bodies.

People may consider a move when their current role offers limited authority, a merger changes reporting lines, or a larger CMO scope becomes available. Some want responsibility for medical staff governance across a system.

Avoid these

Which mistakes stall the search?

A common mistake is selecting the most published physician without testing committee leadership, peer review judgment, and financial fluency. Another is accepting broad claims about safety improvement without asking what decision the CMO personally made and who resisted it. Listen for what the physician reviewed, who had authority to decide, and how the decision was documented.

03

Leaving governance scope vague until late interviews, then finding the candidate expected different authority over chairs, credentialing, or physician practice issues.

Role-specific search plan

How would we run the search for this opening?

Your panel can test a candidate with a disputed physician conduct issue, a quality trend, or a proposed policy change. Others seek a role where quality work and physician leadership sit under one executive office. The CMO must also work alongside the CEO and CFO without reducing medical issues to a spreadsheet.

01

Set the CMO mandate

We help you define reporting lines, committee authority, direct clinical expectations, and the decisions that stay with the CEO, board, or medical staff.

02

Screen executive evidence

We review credentials, work history, reasons for considering a move, and examples of peer review, quality, and medical staff leadership.

03

Run focused interviews

We collect feedback against the agreed scope.

Questions

Can you search for an Associate CMO or Chief Clinical Officer instead?

Yes: an Associate CMO may have narrower authority or report to an existing CMO, while a physician Chief Clinical Officer may carry a differently defined enterprise scope. We clarify committee ownership, reporting relationships, and decision rights before outreach. A strong answer explains the tradeoff, the physician response, and what the leader would change next time.

How do you assess physician credibility with the medical staff?

We ask candidates to describe meetings where physicians disputed the evidence, process, or authority behind a decision. We look for direct experience chairing committees and handling peer review, not general statements about relationship building.

Does the CMO need an active physician license?

The answer depends on your state, role scope, and whether the position includes clinical practice. We screen for current licensure status and ability to obtain the needed license, while you complete final credentialing and clinical review.

How do you address counteroffers when a physician's medical staff relationships affect a CMO move?

Counteroffers can arise when a physician holds institutional knowledge or key medical staff relationships. We discuss the reason for a move early, including authority, reporting structure, family considerations, compensation, and the work the candidate wants to lead.

What are your placement terms for a CMO search?

No upfront fee. You pay only if you hire.

What are the fee and payment terms?

No upfront fee. You pay only if you hire. The signed agreement sets the fee and when it is due, along with the placement terms. We agree those terms before the search starts and before any candidate introductions. Temporary or contract coverage is a separate arrangement.

How long will it take to see a short list?

That depends on the job, schedule, available people, and what your employer can offer. We discuss those constraints before outreach and update you as candidates respond. We do not promise a fixed shortlist date. We check the job brief before arranging interviews. Tell us which parts of the role you can change.

What are the replacement terms?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement. Ask us to walk through those terms before you sign, so you know how a replacement would work for your opening and who would start it.

What do we not do in a standard permanent search?

We do not bill standard contingency search by the hour or simply repost your job. Temporary coverage is a separate arrangement. Any retainer or different engagement must be agreed, not assumed. Tell us early if you need coverage while the permanent search runs.
